Abstract

This study investigates the impact of the Big Five personality trait Openness to Experience on Task Performance, with Task Crafting examined as a mediating variable. Grounded in the Job Demands–Resources (JD-R) model, the research employs data collected from IT professionals and tests the hypothesized relationships using Structural Equation Modelling (SEM). The results reveal that Openness significantly predicts Task Crafting behaviours, which in turn positively influence Task Performance. Moreover, Task Crafting is found to partially mediate the relationship between Openness and Task Performance, indicating that employees high in Openness tend to proactively modify their tasks in ways that enhance job outcomes. Integrating the lens of Green Human Resource Management (GHRM), the study highlights how organizations can leverage environmentally sustainable HR practices—such as green job design, eco-conscious training, and green performance appraisals—to foster task crafting behaviours that align not only with personal traits but also with broader sustainability goals. The findings thus contribute to the growing literature on proactive work behaviour and sustainable HRM, emphasizing the dual role of personality and green-focused organizational practices in enhancing employee performance within dynamic and innovation-intensive sectors like the IT industry.
